What the outline covers

The five knowledge statements, in our words (outline, p. 4):

  • Orientation: what it is for, both for new hires and for employees moving into a new role
  • Instructional design: KSAs, the ADDIE model, needs analysis, objectives, resources and audience
  • Training formats: virtual, self-paced, instructor-led, on-the-job, role play, facilitation, mixed formats; in-house or external
  • Change management: readiness, communication plans, needs, resources and training
  • Tracking and measuring: learning management systems, reporting, post-training evaluation and metrics

Which model answers which question

Four models carry most of this area, and each answers a different question:

  • ADDIE: how do we build a program? A design process that starts from a gap in performance and ends with checking whether the program closed it. Questions name a task and ask where in the process it belongs.
  • Kirkpatrick: did it work? Four levels of evidence, from how participants felt to what changed in the business. Each level needs a different kind of data, and the higher the level, the longer it takes to collect.
  • Lewin: how does an organization change? Three stages for a whole group moving from an old way of working to a new one.
  • ADKAR (Prosci): how does one person change? Five outcomes an individual needs before a change sticks.

When a question describes something happening to a team or a company, think Lewin; to one employee, think ADKAR.

Behavior needs time to show

Evidence that people use new skills on the job cannot come from the last hour of a course. It needs observation or data weeks later, back at work, and a manager who knows what to look for. Proof that the business improved needs a baseline from before the program and a way to rule out other causes.

How it connects

On the PHR this area weighs 10% and moves from definitions to program decisions: career pathing, coaching, succession data (PHR learning and development). Change management comes back in compliance and risk management, where mergers, downsizing and furloughs are the changes, and engagement surveys and stay interviews are employee relations tools.
